DATA-DRIVEN EVP FORMATION: A STUDY OF YOUNG PROFESSIONALS’ EXPECTATIONS IN PHARMACY

Abstract

The article explores the issues of forming an employer value proposition (EVP) based on a data-driven approach. It emphasizes the existence of an «expectation gap» – the discrepancy between what companies communicate to young professionals and their actual needs. The authors argue that under martial law and economic instability in Ukraine, this issue becomes particularly acute as traditional talent attraction tools lose their effectiveness. Based on an empirical study of pharmaceutical students (N=220), conducted using quantitative analysis and surveys, the study proves the fallacy of relying solely on global reports regarding generation Z. A key insight was revealed: for youth in the pharmaceutical industry, pragmatic factors (salary level, employment without prior experience, and convenient location) significantly outweigh popular trends such as flexibility or remote work. The scientific novelty of the study lies in formulating a concept of transition from a "corporate consumption" model to a «professional capitalization» model. It is established that today’s student perceives the first workplace as a scientific and practical hub, the main function of which is to increase the specialist's market value through intensive mastery of hard skills. The practical significance of the results lies in the possibility of repositioning the EVP of pharmaceutical companies. Instead of a standard job description, the implementation of an «educational trajectory map» is proposed, meeting the demand of 66.8% of respondents for professional training. The article offers specific recommendations for HR's on adapting employer brands to industry-specific demands, which will minimize employee turnover and reduce recruitment costs in the post-war period.
